First, a literature review surveys writings on leadership succession from both the secular and Christian perspectives, with an examination on the biblical insights and a theological framework for leadership succession. The second part of the dissertation covers the qualitative research procedure used in this project through the case study method and its strengths and weaknesses. The third part of the dissertation reports the case study research findings from the three case studies Chinese heritage churches that have completed what is deemed as successful internal senior pastor’s succession considering the four hypotheses. The final section draws out the applications from the research that can be applied to any church considering internal leadership succession with a special focus on the needs of Chinese heritage churches in America. At the executive level of leadership in the church, the question of excellence inleadership must be addressed. Some churches have chosen to pursue that excellence viathe means of multiple executive staff leadership in the church. This function looks likemultiple staff members who wield executive leadership ability with a direct report to theSenior Pastor.This dissertation examines cases of churches that utilize this structure ofmultiple executive staff members. Multiple executive leadership in the local church canbe effective when these following four factors are in place: a commitment to the church’svision and senior leadership, clearly defined roles in the ministry team, strategic hiring ofpersonnel, and flexibility of administration. These four factors were present in all of themultiple executive staff teams interviewed. The body of the dissertation is divided into three parts. A literature review examines literature associate with leadership, change management, church health and growth, organizational culture, and biblical studies so that key practices can be determined. The research procedure section defines the case study methods, criteria, questions, and reliability of the research. The case studies themselves demonstrate the key leadership practices used by three pastors to bring about culture transformation within each respective church. There are three key practices for leading cultural transformation within churches developed in this dissertation. First, there is an association between the leadership practices of identifying the current cultural philosophies and overall cultural transformation in the church. Second, there is an association between the leadership practices of disrupting the existing cultural philosophies and overall cultural transformation in the church. Third, there is an association between the leadership practice of freezing new cultural philosophies and overall cultural transformation in the church. Through three case studies, strategies and methods were discovered.  What was surprising to the researcher is that they have discovered and used them unintentionally.  They intentionally applied biblical instruction in their relationships, but they did not do this intentionally to transition generational leadership.  What can be deduced is that though the generational transfer of leadership was unintentional, it was successful. Based on biblical study and literature research, the project proposes three phases through which relocating organizations pass: the current zone, the transformation zone, and the future zone. A congregational survey and interviews with seven pastors of relocated churches identify spiritual and emotional issues in each phase and the tasks involved in resolving them.
