She sought to understand hurts, and the long lasting and negative impact of hurts on individuals and the church. The research was qualitative and used surveys and interviews. Upon analyzing the data the findings were compared and contrasted. The findings revealed passive aggressive behaviors such as gossip and spreading rumors as some ways congregants handled their hurts. Hurts were used by false accusations, a failure to show compassion, and lack of commitment, which negatively impacted the ministry. The project research is a case study of a pastor leading a congregation that has been wounded by misconduct to mission engagement. The research and findings revealed that a congregation has to heal from its wounds before it can effectively engage in mission with God. Ten principles are identified for cultivating the preacher's spiritual health so they are prepared to preach. Sixteen principles are identified for sculpting the preacher's message to manage conflict from the pulpit. Pastor as peacemaker is to be a program-centered project consisting of twelve written lectures intended for a one unit (12 hour) course to be taught as an interim course at a reformed seminary (e.g., a weeklong course, four days three hours per day). Research was three-fold: anaylsis of a biblical and theological doctrine of reconciliation, contemporary Alternative Dispute Resolution(ADR) theory and methods, and by way of student evaluation. The result was an effective theology and method of training pastors to be peacemakers in their churches. A process guided by pastoral care conversations invited parishioners to acknowledge their raw feelings, explore their sources of pain, wrestle with faith practices and open to healing experiences. The hermeneutical approach to this project was based in narrative. Various research tools were used to aid this congregation to connect with the wider story of the church including: focus groups, surveys, semi-structured interviews, and feedback forms. In the context of 'deep listening,' conversation was an effective and inclusive leadership approach to healing this conflicted conversation and cultivating within them the capacity to discern a shared sense of mission and vision. The plan is to begin a healing process with these pastors in such a way that they will see God's strength and love and that they will have viable tools at their disposal for current or future conflict situations. Specifically, the issues of any past conflict situation(s) will be examined. Tools will be offered to manage future conflicts.  Information from target pastors who have experienced forced termination(s) will be solicited. During their interviews, these pastors will be asked to identify the circumstances surrounding their particular forced termination(s). After gathering as much information as possible, this project leader will instruct these pastors in three areas: multi-level polarity management of conflicts, conflict information in general, and scriptural helps. Three other aids will be offered. The first is to teach the same information to any group of people in the churches where these pastors serve. The second is to establish a prayer support group for these pastors and their families from other local pastors. The third is to offer to preach a sermon in each church where these pastors serve. The sermon will show Christian harmony and the need for a ministry focus. This project examines these issues in order to find ways to prevent pastors from abandoning their call or congregations. Based on research in current literature, the project interviews pastors who have recently moved or left the ministry, and also surveys congregations they left behind. A conflict over keys underscores changing identity, leadership, power and authority issues in growing churches. Arlin Rothauge's 'pastoral' and 'program' church theory explains that change.  The author argues for a cyclical view of transition.  Four events on identity, spiritual formation, leadership and future directions are described. Modest success is shown in moving towards the program church.  A second conflict shows major success in becoming a program-sized church.  The Rothauge theory is augmented with a power and authority schemata appropriate to each church
