Interventions included creation of a new shared decision making team that was representative of clinical pastoral education staff, staff chaplains, and students.  Evaluation of thesis interventions focused on assessing changes in the attitudes of staff members from early resistance to collaboration. This project examines a successful chaplaincy training program at Community Medical Center in Scranton, Pennsylvania, which educated 40 community volunteers in a 12-week course over a three-year period. These trained volunteers enabled the hospital to continue providing 24-hour pastoral care. In this situation the following problems ensue: the hospital as an institution is not significantly involved in the role and function of its chaplaincy, and the staff chaplains are confused as to their purpose, philosophy, and procedures.  In addition, other hospital employees, the departments in which they serve, and the physicians who practice are confused or not aware of the service of the chaplaincy.  This inadequacy resulted in less effective patient care.  The place of the chaplains as team members in the hospital, along with being companions with employees and doctors, was the desired end of the project. The author found that basic skill development, pastoral identity, and interdisciplinary awareness could be improved through a series of five eight-hour sessions that were didactic, clinical, reflective, and experiential in nature.
