This project focused on gender relations among clergy full members of the Kansas West Conference of the United Methodist Church. Using theology and the cognitive mode from psychology, the author looked at intermediate and core beliefs and automatic thoughts of clergy toward each other. The elements were analyzed through a focus group, a general survey, and directed reading. Chapter one presented background information, definitions, research instruments and a statement of the projects' three goals.  Chapter two was focused on Biblical, theoretical, and literature foundation for conflict.  Chapter three addressed the social and psychological background of Korean immigrant churches, describing the religious background of Korean mentality, politics of Korea, the history of the Baptist church in Korea, and Korean churches in the U.S.  It identified how authority infected pastors and caused conflict in church. Chapter four attempted to equip pastors with conflict resolution skills. Chapter five evaluated the methodology used to find pastors' conflict. A pastor is a primary source of conflict in church. The thesis project is a personal journey of exploring the meaning of sacramental preaching in this setting from the point of view of a chaplain to a congregation whose members are not only very old, but also suffer from one or more impairments of aging that adversely effect their ability to hear a traditional sermon. I had a hunch that there was a strong link between my preaching and the pastoral work that I do daily for them. That link involved what were for me holy encounters that seemed sacramental within the pastoral relationships: praying or talking about something very sacred, or discovering unexpected love and grace. I discovered during the project what it was about sacramental preaching that seemed to reveal or announce something about those holy encounters. The theory is also used interactively with family systems theory and applied to aspects of ministry within the larger church. Church growth literature, Scripture, and leadership literature from both the church and the marketplace were surveyed.  Thirty-two pastors were interviewed who have pastored churches that grew from 150 to over eight hundred. He sought to determine how life in covenant with other clergy around a specific theme could edify the body and help each to grow in faith and grace on the order of the first Methodist preachers. The 'quantitative research method' was used. The middle size church (125-249 in worship), a vital part of our ecosystem, is found to be a declining, 'endangered species.' They are afflicted with stagnation and decline, short pastorates, high death rates, low reception of members by profession of faith, financial stress and conflicted identity and goals. Ten of our 18 districts are widespread and rural. These have 5 or fewer larger churches for anchoring, meetings, mentoring. Yet conference-wide, among churches with over 125 in worship, the number of middle-size churches (125-249) dropped from 179 (62%) in 1980 to 141 (47%) congregations in 1999. An alarming 83.7% of middle size churches were declining or had less than the 'poor' rate of growth (as per Wagner) of 25% growth per decade. Long term pastorates for all size churches was found to be the exception. 85% of 'pastors in charge' or 'senior pastors' will move before a 7th year. Length of pastorates and effectiveness in receiving unchurched persons were both found to steadily decline with each smaller size type of church. The author coined the acronym of LEMMINGS for 'long established Mid-sized Ministries in No Growth Situations.' With data from 1980 to 2000, this study is a 'snapshot' of the church as it begins the 21st century. This descriptive study explored the question with a large scale survey mailed to all members of the Texas Annual Conference of the United Methodist Church.  The design of the survey questionnaire included both qualitative and quantitative items in a mixed methodology.  The data yield was rich, giving a detailed picture of the ways in which different groups of pastors make the decision to move.
