This study focuses on a particular Baptist body, the Cooperative Baptist Fellowship, and the experiences of some of its recent seminary graduates transitioning into pastoral ministry. The report explores three particular dynamics associated with heathy transitions for first-call ministers: peer learning, mentoring, and congregational support. The project also sought to determine if there are best practices among D.Min. programs that can be shared to improve all D.Min. programs. The project determined that the DTS D.Min. program and that of other institutions evaluated, are indeed very successful, and the D.Min. students are extremely satisfied with their programs. Theological research was conducted on the parish and seminary formation. The author conducted focus groups with parishioners and sent surveys out to college seminarians to help in the development of the parish model. Parish-like councils and commissions were established. The hypothesis was that through the design of a new, required course, focused on serving as a 'rite of passage' into seminary, new students could have a more hospitable experience of making the transition into the seminary community. The model used was an education model focused on hospitality as a theological practice. It was an attempt to examine how character development principles are internalized and integrated.  Participants received guidance for experiencing authentic well-being.  Well-being enables Christians to function in a harmonious and peaceful relationship with God, self, others, and the world. Research revealed a need for seminaries to become more intentional about designing wholistic character development programs, academic and student life programs. They were asked what they found to be difficult and enriching during internship. Data gained through questionnaires, journal exercises, and interviews provided a narrative and anecdotal commentary of their experiences.  Mutual accountability, ethical responsibility, and the nature of the intern-supervisor relationship surfaced as areas of concern. Program design resources included materials from secular supervision, seminary field education, and clinical pastoral education programs.  Evaluation materials included a job satisfaction questionnaire administered as a pretest and posttest, and an intern evaluation of supervision questionnaire.
